Factors Affecting Business Performance Internal Innovation in the technology and the response of employees is considered of the most important factor affecting the business environment. In the case of this firm, which is in a way part of the growing IT industry it is necessary to give response to every change in the technology. The employees or the software engineers are not that much trained as the new technology comes and their expertise becomes outdated. External The political environment and the legislation of the authorities for IT activities have a great impact on management consultancy businesses. The licensing services and the tax structure changes rapidly whenever new technology is introduced that the business policies and strategy has to be changed. In the case of IT one of the most important factors is the availability of low cost substitutes being offered in the international market. Assessing the Situation ââ¬â SWOT Analysis: Strengths: Extensive experience of the key personals in the assignment and their relations with officials in their major clients is the key strength of Alpha consultants. They have a broad range of clients and get various types of projects on regular basis. Alpha consultants has a wide set of expertise, the diverse resource pool allowing them to select experts from all various fields for any desired job. They have been known around the world and get large scale projects from international clients and get payments in international currency hence generating revenues and enhance profitability. The old presence of the company helps to gain the advantage of trust through which a good base of loyal customers can be maintained. About 64% of the customers of this SME are using it for supplies. This is a very strong feature of a firm. Company has got a strong financial position as there is no Debt to Equity ratios due to absence of Debt. The companys share is with 150 employees but they are serving their own company and they are connected with it (100, 2014). Weaknesses: Most consultants/experts are not employees, rather Alpha consultants has to hire freelance experts who work on contractual basis. Freelancer experts charge handsome amounts of fee and every time services are acquired, company has to search, track and negotiate with experts for each separate job. There are certain weaknesses as compared to other competing companies i.e. the concentration of the firm is divided into multiple segments under the name of Alpha Consultants. There are no separate services entities. Along with this the company is only targeting the local and the concentration towards internationalization is very less while other firms are going international or global. Considering the outreach the companies have got internationally now with the social media and search engine tools the competition has gotten very tough. Moreover, the handheld devices and smartphones influx have changed the dimension of IT industry on a massive level. Adapting to the changing needs of the market and new technologies has become very important for SME like Alpha Co and not being able to expand its outreach to international market has been a very major weakness. Opportunities: Due to their wide and diverse resource pool, they can handle all different sorts of projects and explore new work areas. Yet, Alpha consultants is associated with various NGOs and public sector organizations. Alpha consultants can use their IT and Media professionals to explore new IT grounds, provide services to Telecom giants and Entertainment industry. Also they can form collaboration with defense institutes to provide various services. As they get projects on usual basis, they need young talent as well as experienced staff. They provide employment opportunities to fresh graduates and experienced jobseekers to get benefit from their energetic minds and use them in project developments by providing economic salaries. Many of the IT firms from EU are now outsourcing the basic tasks to south Asian countries like India. This can be a good opportunity for Alpha Co to save costs along with efficiency in work. Another opportunity is to establish umbrella brands and other co-brands for different segment of IT services. Threats: The consultants who are not Alpha consultantsââ¬â¢ employees but working only on contractual basis, get to interact with their clients and form bonds. These consultants not only gain experience under the banner of Alpha consultants, but if they decide to work alone, they can ruin these connections and the inside knowledge they have to offer competition. Freelancers will be working on organization projects; they may have access to the organizational internal details and may leak out this confidential information to others. If at some stage project accomplished by freelancer comes to the organization for feature addition or updations, the freelancer may not be available to complete that project or charge fee more than the budget. In that case, Alpha consultants has to hire a new freelance expert who will first have to understand all the previous work and this leads to wastage of time as well as money. There are multiple threats associated with IT business and SME sector. To make SME is not at all a difficult task. Most of the IT business and core operations are being performed in underdeveloped countries or the third world countries. The reason is that the cost is lessoned as compared to EU. So Alpha Consultants has threat of new entrants in the same field along with the cost determination in the current scenario of changing business environment. Overcoming Weaknesses There are different strategies to overcoming the weaknesses of SME like Alpha Co. The first solution is to outsource majorly activities for the development of infrastructure and software. Secondly, branding can prove to be a key of success. Human Resource system will be needed if the company is internationalized. According to the research the internationalization of the SME brings in 7% employment chances and gives growth to the firms. So for these methods and alternatives the evaluation is given in this report: Outsourcing: Most of the processes like development of the script of different software can be outsourced to other countries like India, where the IT infrastructure is cheap. In this way the company will be able to earn more profit by covering most of the cost incurred. The outsourcing technique will provide a contribution towards social welfare as the company will provide employment sources. Outsourcing for other activities will also help the company to attain the status of global organization. Branding: The services being offered separately can be considered as different brands like: Alpha Management Consultants Alpha Media Advocacy Consultants Alpha IT Consultants In this way different service segments will be considered as different service entities. These services will be provided under the umbrella of parent brand Alpha Consultancy. It will show the expansion of business in real as well as in imaginary terms. The co-branding technique will provide boost to the company. Compensation System: After going international, the company may develop some compensation systems to provide healthy incomes to the new employees from different companies. So that the motivation level of the employees may get higher and they may contribute towards innovation and development. Constraint and Restrictions There are many types of restriction mounted by the local authorities on small businesses. In the case of consultancy business, there are following restrictions: Registration The business or the SME should be registered under authorities with correct particulars. It should mention everything related to business and prove that is ethical business and there is no harm for environment. Authorization The SME should be authorized by the governing bodies of the country. The trademark should be registered and there should be acquisition of copyrights to run a Small Medium enterprise. This is very important that the name should be unique and in the case of IT, the processes should not be imitated from any other firm. Evaluation: The evaluation of small Medium Enterprise is necessary as the government of EU countries takes the working infrastructure of employees in account. The working of employees and the utilization of human resources are checked and evaluated by different authorities. Responsibilities and Liabilities of Owner Managers Owner In small and medium enterprises there are multiple roles associated with owner of the business. Owner is not only an investor, but is also responsible to make business strategy of the business. Conduct Financial analysis and arrange the finances if needed. Check the legal requirement of the firm along with some attention to the marketing and sales activities of the business. Managing human resource and customer feedback evaluation is also one of the liabilities of owners. In SMEs with more than one owner it is important to contribute in terms of time and finance equally in the business. Manager There are four basic management functions which should be performed by every type of manager. These four basic functions include: Planning Leading Controlling Organizing By planning it is meant to plan the routine and day to day activities in the business. In the case of Alpha Consultants it is necessary to plan activities which are the part of multiple projects on going. Some are the management consultancy projects while other is the IT services being offered different firms. The manager should ensure the good planning. Then the manager should lead the working team of employees in accordance with the policy and objectives of the business. As to provide the solutions for IT and management both, it is necessary for a manager to provide a controlled environment in which the activities are organized to deliver best quality in time. Such services can only be delivered when there is a proper control and innovation is appreciated through the leading role of a manager in business (Fincham, 2000). Finance There financial status of Alpha Consultant is one of the best in its kind. It is a debt free company. There is no incorporation and the proprietorship is sole. The companys profit is increasing gradually with time due to appropriate cost base with respect to other companies. Marketing and Sales The customer base of Alpha Co must be very strong as it has started from providing services only to customers and now it reselling the services to end users as well as public and private sector. Most of the customers were of public sector organizations. The company has increased its business portfolio by providing multiple solutions. These multiple solutions include Infrastructure, Microsoft, networking, optimized desktop, Asset Management and security. The other SMEs in this category are only limited to one type of services like only security or networking. Very less firms are giving asset management software oriented services (Eikebrokk, 2007). According to the secondary research given in the assignment, IT firm from UK or EU can easily internationalize on the basis of services provided online. In this way the firm can increase the profit and employment capacity. Human resources There are about 600 people in the SME. They are very energetic and like tradition strong innovation is demanded from the skilled workers of the firm. The detailed analysis provides the competitive advantage of Alpha Co on other similar firms. This advantage is that apart from passionate employees the preference is given to disciplined, flexible and diversified employees. In this way the firm stands at its best among other firms of same category. Use of Technology As this is an IT related firm and knows better to use the technology. The company is using the technology related to multiple fields at once. It has got many advantages along with the disadvantages. It is very difficult for a SME to provide core operations of different or multiple solutions. Especially in IT one business SME can only provide expert solution for one factor of the technology. There are other firms in the category which are having customer base and expertise only in one sector of the technology. Whether itââ¬â¢s the web, security or networking Alpha Consultants is giving multiple solutions which is the good point but customer can perceive a Jack of all trades and Master of None type stereotype. Developing Strategies, Goals and Objectives: Considering the weaknesses and threats faced by Alpha consultants, a number of recommendations can be suggested: Alpha consultants has a huge resource pool. It has professionals and experts in tens of sectors and fields. However, the key professionals inside the organization are development experts, so they key focus is on development projects. It strongly needs a separate department that will be dedicated to hunting new opportunities and finding new projects. That way Alpha consultants will be able to target various new projects and explore untouched domains. As discussed in the SWOT analysis, when Alpha consultants has to acquire freelance experts for various projects, it not only allows the consultants and experts to get access to companyââ¬â¢s information, but also allows them to interact with their clients. These freelance professionals can exploit this information. However, if Alpha consultants hires more experts as their employees rather than outsourcing to freelance expert, it can gain a lot of advantage. We have been discussed that Alpha consultants has both the valuable experience and a valued name in development and health sector. It can use this name and use their profile to land in new opportunities. By entering new domains, it is expanding and at the same time giving the business a bigger name. The goal of Alpha consultants at the moment should be to gain multi-sector and multi-regional experience using its already established name in development sector. Areas such as Telecom giants, Defense organizations, Financial Institutions and Entrepreneurial start-ups are key areas of focused. Alpha consultants with their experience can provide assistance to all these clients, while also helping their inner growth. References 100, T., 2014. Ambrose Bierces Chickamauga Essay example -- Ambrose Bierce Chickamau
Ambrose Bierce's Chickamauga Ambrose Bierceââ¬â¢s short story, "Chickamauga," scrutinizes American values, specifically, Americaââ¬â¢s identifying with the natural world. Bierce is critical of the American association with divine destiny, which has manifested itself throughout history in the form of John Winthropââ¬â¢s ââ¬Å"City upon a hillâ⬠speech, the notion of the ââ¬Å"white manââ¬â¢s burden,â⬠and Manifest Destiny. American history, in the scope of the short story, is one of perceived ââ¬Å"rightlyâ⬠subjugation of others. Bierce satirizes this philosophy by use of the child as a manifestation of American values that are eventually shown to be feeble and weak. The opening paragraph summarizes American history in abstract terms: ââ¬Å"It was happy in a new sense of freedom from control, happy in the opportunity of exploration and adventure; for this childââ¬â¢s spirit, in bodies of its ancestors, had for thousands of years been trained to memorable feats of discovery and conquestâ⬠(455). The diction Bierce uses conveys a sense of warmongering and that war and conquest is what brings about ââ¬Å"memorable feats.â⬠The ever expanding frontier, the cross-continental explorations, and the colonizing of the West, though, are all described by Bierce in terms of a mirthful child going to play in the woods unabated and ââ¬Å"unobservedâ⬠(Ibid). Bierce undermines the notion that American conquests in the past were grand exploits of a privileged and godly people. Bierce also uses hyperbole in describing the childââ¬â¢s playing in the woods. Though the child is merely playing war in his mind, Bierce describes him as ââ¬Å"a mightier conquerorâ⬠and ââ¬Å"the mightiestâ⬠(Ibid). This diction of grandeur is juxtaposed with the rabbit scaring the child away: ââ¬Å"With a startled cry the child... ...nquest do not give triumph to one nation and defeat for another, but instead bring about defeat for all. Thus, Bierce satirizes American culture and the popular beliefs of destiny and natural superiority associated with his time. American history is shown to be nothing more than a deaf and mute child roaming in the wilderness playing war games. The arrogant notion of superiority is described as feeble and ultimately destructive. Bierce calls upon Americans to view themselves with a kind of humility toward the natural world and its it place inside of it; no longer should Americans see themselves as privileged, instead, they should become humbled. A Natural and Privatized life Essay
Haruki Murakami, a Japanese writer of short story, The Year of Spaghetti. The depiction of Murakamiââ¬â¢s stories with point-of-view narratives provides certain distinctiveness to the characters, depending on how the dialogue is conveyed. The abstract things the narrator says and does provide the idea of human isolation with little feelings of fear. Although the story has no definitive plot, it grabs hold of conflicting emotions between fear and loneliness. The unnamed protagonist in The Year of Spaghetti, illustrates the meaning of loneliness through naturalization and privatization. According to the Article, Murakami Haruki and the Naturalization of Modernity, ââ¬Å"Privatization is the process that makes naturalization possible.â⬠(Cassegard 87) The first paragraph of Harukiââ¬â¢s story, The Year of Spaghetti, already shows how alone and private his life it. He says, ââ¬Å"I cooked spaghetti to live, and lived to cook spaghetti.â⬠(pg. 178) It already seems as if his mind is made up for the rest of his life. That he has found his lifeââ¬â¢s calling to cook spaghetti every day and every night. That is what is natural to him. Naturalization means, ââ¬Å"that one has grown used to an environment that was once shocking.â⬠(Cassegard 83) Nothing really phases him, however, he could not have reached naturalization without having privatization occur first. Privatization is: The process whereby individuals ââ¬Å"become usedâ⬠to solitude, orââ¬âto be more preciseââ¬âtheir instinctual needs and fundamental impulses become channeled in such a way that their gratification is made less dependent on relations to other people. The term does not imply that human interaction decreases, but stands for the subjective process whereby such interactions become less important as sources of gratification for individuals. (Cassegard 87) This explains how the protagonist in this story can be conveyed as someone who is lonely, hurt, and avoiding the rest of the world, but could actually just be content with life. Privatization explains that the interactions with other people are not necessarily something he is bad at or is avoiding, butà just has less interest in it. The story then goes on to how the protagonistââ¬â¢s phone rang and how he could barely even recognize the fact that someone was calling him. This was due to the fact that he does not call nor get calls regularly. This is a shock to the protagonist because he was not expecting anyone to call or talk to him. As he answered the phone it was his friendââ¬â¢s ex girlfriend and by the sound of her voice he already knew she needed some kind of help. He then says to himself, ââ¬Å"whatever trouble was brewing I knew I didnââ¬â¢t want to get involved.â⬠(Murakami 180) Before even knowing what the girlââ¬â¢s problem was he already knew he did not want any part of it. This is part of his privatized life. According to Cassegard, ââ¬Å"Their peace of mind is paid for by loneliness.â⬠(pg. 87) Cassegard is trying to say that Murakamiââ¬â¢s protagonist likes being alone and therefore, knows, getting involved in any type of way with this girl or anyone else for that matter will interfere with him being alone. He is so use to his everyday life of buying different types of spaghetti every week, cooking it in his, ââ¬Å"huge aluminum cooking pot, big enough to bathe a German shepard in.â⬠(Murakami 178), then eating it all by himself. Perhaps the German shepard is also a symbol of loneliness because this is all he did in 1971. He did it everyday and that is what he sees as normal. He kept his life privatized like this and that is why nothing is a shock to him, because it is natural to him. The protagonistââ¬â¢s tone in the story sounds content with subtle undertones of fear. It is like the spaghetti has some type of deeper meaning in accordance to his loneliness. When explaining how spaghetti is cooked a specific type of way he also mentions more than once how he must eat it alone. He even says he expects to be alone, and him subconsciously thinking people are at his door proves how lonely he really is. The protagonist says: Every time I sat down to a plate of spaghetti- especially on a rainy afternoon- I had the distinct feeling that somebody was about to knock on my door. The person who I imagined was about to visit me was different each time. Sometimes it was a stranger, sometimes someone I knew. Once, it was a girl with slim legs whom Iââ¬â¢d dated in high school, and once it was myself, from a few years back, come to pay a visit. Another time, it was none other than William Holden,à with Jennifer Jones on his arm. (Murakami 179) Although he may be content and satisfied with being alone, you can still tell how lonely he really is by his actions. Whenever, he eats spaghetti alone he imagines people coming to visit. He especially imagines people up when it is a rainy day. The rain symbolizes the mood of sadness and loneliness, therefore, especially on rainy days he would doze off. The protagonist in the story shows his loneliness because he has to daydream of random people that are visiting him but do not actually come inside. According to Cassegard, ââ¬Å"Few things are as striking in the protagonists of Murakami as their loneliness, even when they are with other people.â⬠(p. 83) Cassegard is saying that Murakamiââ¬â¢s protagonists are always perceived to be lonely even when interacting with others. For example, when the protagonist in The Year of Spaghetti is talking to the girl on the phone, he makes up a lie so that he can hang up with her because he does not want to speak or help her with her problem of needing to contact her ex boyfriend, the protagonistââ¬â¢s friend because he owes her a sum of money. He is not happy to have a phone call because he likes to be alone, so therefore, he lies about cooking spaghetti just to cut the conversation off. After he lies he thinks to himself, ââ¬Å" I lied. I had no idea why I said that. But that lie was already a part of me- so much so that, at that moment at least, it didnââ¬â¢t feel like a lie at all. (Murakami 181) That line can make us idealize the fact that he has been cooking spaghetti for the purpose of a lie that has turned true. Him cooking spaghetti symbolizes his way of privatization. Eating spaghetti provides allusion to the idea of a tangled relationship that he is avoiding with anyone, especially the girl he was speaking on the phone to. His constant rejection to the world has lead him imagining a pot with water, on his stove, and an imaginary match. (Murakami) This collectively provides the constant isolated relationship between him and his world. Murakami is a different kind of Japanese writer. He adapted his writing style from the Western side. DiConsiglo says, ââ¬Å"Growing up, he dreamed of America. He read American detective novels, and listened to American musicà on the radio. Even the defining moment in his life was distinctly American. At age 29, while watching a baseball game, he suddenly realized he wanted to be a writer.â⬠(pg. 1) Murakami then says, ââ¬Å"Writing in Japan for Japanese people is in a particular style, very stiff. If you are a Japanese novelist you have to write that way,â⬠Murakami has said. ââ¬Å"But I am different in my style. I guess Iââ¬â¢m seeking a new style for Japanese readership, and I think I have gained ground. Things are changing now.â⬠(DiConsiglio) Murakami was always teased for the way he writes. He was a disgrace to the older Japanese people because of the way he wrote. Japanese people would tease Americans and call them names like batakusai, which literally means, ââ¬Å"stinking of butter.â⬠(DiConsiglio 1) Murakami has been different from everyone else as he group up because of his interests and that is possibly why his characters in the stories he writes are so lonely, privatized, but also natural. His characters in the stories never seem to be shocked by anything because they accept everything as they are. They do not have any desire to figure out or question why certain things are the way they are. The characters just exist neither happy nor sad. And that is how the protagonist in Murakamiââ¬â¢s story The Year of Spaghetti is like. His character shows not much emotion to anything else except his love for spaghetti and his few day dreams of random imaginary people. That is really lonely but does not seem to shock the protagonist nor phase him, because as said, t hat is what is natural to him. (DiConsiglio) In conclusion, the point of view narration has emphasized the point that gives his stories uniqueness and relatable aesthetic. Itââ¬â¢s tone helps a reader to understand the author and protagonistââ¬â¢s ideas of privatization from the world that became natural to him. It is only then the symbolism of spaghetti provides a greater and deeper meaning to why the protagonist acts in the certain way that he does- a privatized and natural life. Human Rights in China Essay - 2278 Words
Human Rights in China One of the first things that come to mind about human rights in China would most likely be the Tiananmen Square massacre, where in 1989 hundreds of student protestors lost their lives to the Peoples Republic of China. The bloody body of a dead student removed from the street right after the Tiananmen Square crackdown on June 4, 1989. Web page http://www.rjgeib.com/thoughts/china/china.html The name Peoples Republic of China seems a contradiction of its meaning. If indeed its name is the Peoples Republic of China than why did it massacre peaceful protestors with tanks and machine guns? Theâ⬠¦show more contentâ⬠¦Thereafter, several leaders of the movement were sentenced to long prison terms in late December, and hundreds of others were sentenced to reeducation through labor. Late in the year, according to some reports, the government started confining some Falun Gong adherents to psychiatric hospitals (China Country Report on Human Rights Practices for 1999). The government continued to commit widespread and well-documented human rights abuses in violation of internationally accepted terms. These abuses stemmed from the governments extremely limited tolerance of public unrest. The Constitution and laws provide for fundamental human rights however, these rights are often ignored in practice. Abuses included instances of extra-judicial killings, torture and mistreatment of prisoners, forced confessions, arbitrary arrest and detention, lengthy incommunicado detention, and denial of due process(Amnesty International. China, violations of human rights). Prison conditions at most facilities remained very harsh. In many cases, especially in sensitive political cases, the judicial system denied criminal defendants basic legal safeguards and due process of the law, merely because authorities attached higher priorities to maintaining public order and suppressing political opposition than to enforcing the legal norms of the country (Amnesty Internat ional. China, violations of human rights). The government infringed on citizens privacy rights. Animal Farm, By George Orwell - 2946 Words
Could the world in Nineteen Eighty-four (1948) and Animal Farm (1945) ever really exist? Orwell believes it could. In Animal Farm, the pigs gradually twist and distort rhetoric of socialist revolution to justify their behavior and to keep the other animals in the dark. The animals embrace Majorââ¬â¢s ideal of socialism, but after Major dies, the pigs began to altering his words. At end of the work, Squealerââ¬â¢s has repeatedly reconfigured the meaning and words of the Seven Commandments in order to decriminalize the pigsââ¬â¢ treacheries. Class Project Presentation free essay sample
In narrow perspective, PA is a documentation, filling form, checking boxes, once-a-year drill, annual fiasco, meeting held between lower and higher worker, and they will meet again next year (Grote, 2002; DelPo, 2007; Tourish, 2004). It s a common misconception that performance appraisal entails simply filling out an evaluation form answering prefabricated questions and checking boxes. If this were the case, you wouldn t need an entire book to help you do it right, and your evaluation wouldn t be worth the paper you wrote it on. When done correctly, performance appraisal is a process, not a document it is a way of structuring your relationship with your employees. A good appraisal system includes observation, documentation, and communication. It envisions a workplace in which supervisors know what is happening in their departments (who is doing what and how well) and document employee performance as it occurs. Supervisors and their employees should have open lines of communication. We will write a custom essay sample on Class Project Presentation or any similar topic specifically for you Do Not WasteYour Time HIRE WRITER Only 13.90 / page Employees should know how they are doing so they can make adjustments when they veer off track. Supervisors should know what obstacles get in the way of their employees performance so they can remove those obstacles as they arise (DelPo, 2007). PURPOSE Study shows that PA is commonly used by companies now, from every level or industrial background (Nakervis and Leece, 1997; Bach, 2003). Of course the phenomenon is not without cause, consider that sometimes PA is a hectic and hated job, time and cost consuming. Grote (2002) case in No. 14 is cited from DelPo (2007)- list the purpose of PA as follow: 1. Providing feedback to employees about their performance 2. Determining who gets promoted 3. Facilitating layoff or downsizing decisions 4. Encouraging performance improvement 5. Motivating superior performance 6. Setting and measuring goals 7. Counseling poor performers 8. Determining compensation changes Encouraging coaching and mentoring Supporting manpower planning or succession planning Determining individual training and development needs Determining organizational training and development needs Confirming that good hiring decisions are being made Providing legal defensibility for personnel decisions Case : A hospital fires an African-American doctor. She does not have an employment contract, so the hospital does not need just cause to ire her. Nonetheless, the doctor files a wrongful termination lawsuit, claiming that she was fired because of her race. When she files her lawsuit, she has no real evidence of racial discrimination; her case is based on her belief that she was always treated more harshly than her coworkers, most of whom were white men. The hospital responds by asserting that she was fired because of her poor diagnostic skills and her inability to get along with her coworkers. Her attorney requests her performance evaluations. Well managed PA system can prevent this kind of situation. Further reading about the issue of legal practice and PA, read The Performance Appraisal Handbook; Legal Practical Rules for Managers by Amy DelPo. 15. Improving overall organizational performance Performance Appraisal is an integrated part of company s Performance Management Strategy (PMS). Performance Management is a set of regular, ongoing human resource activities carried out by managers and supervisors relative to their subordinates to enhance and maintain employee performance toward the achievement of desired performance objectives (Vance and Paik, 2006). Why company need to create such job, what are the job requirement, job description, the most important thing to do in this job, issue surround the job, etc. 2. The Jobholder Who is suitable for the job? What are the requirements? 3. The Person Now, you have to know the person deeper. How is his performance compare to the previous year. Remember, know the person based on the job, not based on individual prejudices 4. The Self-Appraisal or Accomplishment List If you asked the individual to prepare a list of accomplishments or complete a self-appraisal (and return it to you in advance), this will be a worthwhile source of performance data. This information then can be gathered by assigned appraiser (supervisor, specialist, peers, appraisee, or all). There are two types of information: 1. Qualitative: Information of behavioral remarks, comments, symptom, process, expectation, etc. 2. Quantitative : Numerical information. Information about sales number, revenue, productivity (number of product per hour or per day), and area covered, etc. Quantitative is easier to be measured and less subjective. There are two types of quantitative information; pure numerical information, and scaled information. Scaled information is subjective and non-numerical information, but converted into number by scaling method. For example, 5 for Excellent, until 1 for very poor. Or 1 for Approved, 0 for Rejected (see additional exhibit, example of performance appraisal form of University of California). The appraiser can use combination of questionnaires, observation and interview to gather the information (an example of the standard PA form can be seen in the exhibit 1). The job can be very useful, yet sensitive because: 1. Common agreement among HR specialist that subjectivity cannot be avoided. . Legal consideration (sexual harassment, racism or libel issue) 3. No standard question or appraisal method available. Most of the organizations have to adjust the method for their organizational style. Performance Appraisal by only one appraiser sometimes might trigger subjectivity and bias. To prevent this, the method known as 360-degree Performance Appraisal is implemented. This form deviates from the vertical, hierarchical arrangement in that every member of an organization is placed at the centre point of a circle embracing all related employees, superiors and colleagues. Manager hates to measure their employee for some reason, while in the same time, employee hate to be scrutinized. Time consuming, high cost, and focused on past result rather than future development, are among the arguments, also additional findings show that performance appraisal can actually lead to poorer rather than better performance, tend to create prompt argument between appraiser and employee (Rothwell and Kazanas, 2003, cited from Martin and Bartol, 1998; Kikoski, 1999). Gloomy predictions about the end of performance appraisal even have been prophesied by some writer. As Bach (2003) noted, some have predict that appraisal would fall apart at the seams (cited from Margerison, 1976), due to employee ambivalence and union opposition, and added that the days of standardized appraisals were number (Bach, 2003, cited from Fletcher, 1993). (Cited from my journal study). Tourish (2004) revealed even more shaking information. As he cited from various research, that Appraisal should be avoided if it linked to numeration and payment, because sometimes may lead to moral hazard and even bankruptcy. As he wrote it: An illuminating example of what happens when this research is ignored may be in order. Enron was an organisation that combined both a ranking system and the linking of performance to pay. Its bankruptcy in 2001 stands (at the time of writing) as the biggest in US corporate history. As with many other aspects of its internal culture, its approach to appraisal is a valuable case study in what not to do. An internal performance review committee rated employees twice a year (Gladwell, 2002). They were graded on a scale of 1 to 5, on ten separate criteria, and then divided into one of three groups A s, who were to be challenged and given large rewards; B s, who were to be encouraged and affirmed, and C s, who were told to shape up or ship out. Those in the A category were referred to internally as water walkers. The process was known as rank and yank. The company s propensity to disproportionately reward those who were high achievers and risk-takers was widely acclaimed by business gurus (e. g. Hamel, 2000). Faculty from the prestigious Harvard Business School produced 11 case studies, uniformly praising its successes. However, problems multiplied. People chased high rankings because the potential rewards were enormous, while low rankings imperilled both their salaries and eventually their jobs. The appearance of success mattered more than its substance. In addition, internal promotions due to the appraisal system reached 20% a year. This made further evaluation more difficult, and inevitably more subjective how could you honestly rank someone s performance when they did not hold a position long enough to render sound judgement possible? Paradoxically, Enron had a punitive internal regime ( rank and yank ) but loose control (those adjudged to be top performers moved on too fast to be pinned down). In this case, ratings and performance pay formed a lethal mix. Internal staff churn, and a relentless emphasis on achieving high performance ratings in the interests of obtaining ever-greater personal rewards, contributed to the lax ethical atmosphere that precipitated the company s downfall. Versions of rank and yank have been used by many organisations, including General Electric and IBM. IBM, in the early 1990s, actually required that one out of every ten employees be allocated a poor rating, and given three months to improve or be fired (Gabor, 1992). The research evidence overwhelmingly suggests that such practices produce only defiance, defensiveness and rage (Kohn, 1999). However, despite all the criticisms, number of companies utilize this system is still growing. I think this is understandable because some findings correlate the implementation of effective and well created performance management system and performance appraisal, with employee s or organizational success. Waal (2008) in his research titled The effects of performance management on the operational sales results of a bank , showed that the PM related key events had a significant and lasting positive impact on the quantitative result of the division (Waal, 2008). Table 1: Disadvantage of PA, as identified from literature Source : Kourkit and Waal (2008) Other study conducted by Kourkit and Waal (2008), strengthen the previous findings. In this research, writers try to find out the correlation between advantageous and disadvantageous of Performance management, with companies success. The research showed that in general the advantages were experienced to a much greater degree than the disadvantages, and that specific reasons for use achieved specific advantages. With the research results, management can convince organizational members that SPM (strategic performance management), indeed beneficial for the organization (Kourkit and Waal, 2008. Italic added). Kourkit and Waal try to find the answer for dissatisfaction of PA process and they found out that there is no correlation between advantages created by Performance Management with dissatisfaction. In other word, companies where PA system works well will create the advantages it has promised. Future studies are needed to identify about what is going on with PA system in bankrupt companies (like Enron). Is it poor performance management might result their bankruptcy? Figure 2 : Relation Model developed by Kourkit and Wall (2008). Source : Kourkit and Wall (2008) TQM (Total Quality Management) by some also seen as the opposite of PA. Adoption of TQM, which emphasize more in team effort (Wikipedia, accessed 2010), didn t seems to lessen the spreading and growing importance of PA. Some have tried to reconcile the difference by creating a PA system that actually works so well in TQM (Marr and Kussy, 1993). This criticism is closely related with argument of team (emphasized by TQM) Vs. individual appraisal (PA). However, Kessler (2003) find out that, There is some evidence to suggest that use of team pay to support job design may have positive outcomes in terms of individual and organizational performance (Wageman 1995; Burgess et al. 2003). However, the take-up of team pay remains low with well under 20 per cent of organizations using it (CIPD 2003). Salary progressions based on team performance is even less in evidence; these findings are confirmed by other surveys (Thompson and Milsome 2001: 13). This low takeup suggests that despite some evidence of effectiveness, administrative difficulties remain in introducing team pay. It is not always easy to find a standard of team performance that can be linked to pay because teams often break up quickly and do not therefore represent a stable base for a pay. Moreover, it remains questionable whether team working in the strictest sense is as widespread as assumed (see Cully et al. 999: 43). Team-based pay may well be rare simply because genuine forms of team working are scarce. AVOIDING THE PERIL Performance Appraisal process, as we have seen, proven to be a dangerous game. However, it is necessary for company s success. Failure of PA process can sometimes attributed to human shortcomings. Tourish (2004) list 8 of that phenomenon that must be carefully avoided: 1. Appraisers frequently fall victim to the halo effect. There is a tendency to assume that a positive attribute or a job related success in one area automatically implies success in others. 2. Personal liking bias means that when supervisors like a subordinate, for whatever reason, they generally give them higher performance ratings, their judgment of the subordinate s work performance becomes less accurate and they show a disinclination to punish or deal with poor performance. 3. The horn effect arises when a problem in one area is assumed to be representative of defects elsewhere 4. The consistency error suggests that we have an exaggerated need to feel consistent in our opinions and judgments, and to assume that people and circumstances are more stable than they actually are (Millar et al. 1992). 5. The fundamental attribution error, discussed above, means that an appraiser tends to attribute poor performance to the personality of the interviewee, rather than to the situation. 6. The similarity bias means that we are attracted to people who look like us, sound like us and form a convenient echo chamber for our own ideas. 7. The what is evaluated problem arises when the behaviors being evaluated differ from those required to obtain organizational goals. 8. Each of these problems is exacerbated by ingratiation effects. People with lower status habitually seeking to influence those of greater status by exaggerating how much they agree with their opinions, policies and practices, and so ingratiate themselves with the powerful, and sometimes might create bias to these so called powerful. DelPo (2007) also found that unwise selection of words can lead to poor PA system. Not only create false hope and false impression, it also might lead to legal problem. Brief, based on the fact, rather than personal conclusion is better than a long, trying to be funny or conclusive word. The latter, might bring not only false facts, but also future problem. Organization is comprised of human, which is all unique, so also the organization. Standardized PA schemes from industry to industry, from size to another size will be better if was avoided. The common mistake that also always lead to rejection to PA is, the believe that PA is just an annual ordered ritual. Useless but a must. In fact, PA is a never stop process. The shift in paradigm regarding PA is needed now days. Formal, written and companies scale PA can be held annually, monthly, quarterly or half-a-year, but everyday informal PA through Management By Walking Around, Management By Objectives, through constant communications and immediate daily basis feedback, might lessen the hectic work of annual PA and might reduce the frighten about PA. If I can extent the scope of Performance Management Process, PMS actually started since the recruitment. If the recruitment ran well, it will reduce the burden of PA, since all employees are ready, or willing to improve. Future study also needed in this part to know whether good recruitment system is correlated with successful PA scheme, and vice versa. Communication is also the most important. Employee must have the willingness to hear the feedback, while management also must be willing to receipt critics regarding the PA schemes and procedure. At very last, but one of the most important, Company s value, philosophy, vision and mission is also are fundamental in PA system. CONCLUSION y PA is an integral part of human life. We have experienced it since the moment we can remember and understand word. We live by it, cope with it, and shaped by it. Strengthened and weakened by it. In school we received report card, in university we get grades, those all are part of life s Performance Appraisal. Even as Christian, I believe that PA will continue in the afterlife. Appraisal is needed, it is necessary for company s or employee s development. Some study reported that PA is correlated with performance, and the growing number of user of this method, strengthen its position of importance. y PA is needed to measure performance, personally. PA is irrelevant under assumption that all member of organization has done and will do a fine job with, or without evaluation.
